How to hire more BCBAs in competitive markets

Certification supply, not job-advert reach, is the binding constraint on ABA hiring. Here is how to build a search around that reality.
Every ABA provider we speak to describes the same problem in the same order: they posted the BCBA role, they got applicants who were not certified, and the seat is still open ninety days later. The instinct is to post in more places. That almost never works, because reach was never the constraint.
The constraint is the certified population inside a commutable radius of your caseload. That number is finite, knowable, and usually much smaller than employers assume. Once you accept it, the search changes shape: instead of advertising into a market, you identify the specific clinicians who could do the job and approach them individually.
Three things move the needle. First, define the caseload honestly — clinicians screen out roles with vague supervision ratios faster than they screen out low salaries. Second, benchmark compensation against the market you are actually recruiting in, not the market your finance model assumed. Third, treat relocation and hybrid supervision as levers; widening the geography by fifty miles often doubles the eligible pool.
The uncomfortable conclusion is that some markets cannot be hired into at your current comp band, and no recruiter can change that. Knowing which markets those are — before you sign a lease — is worth more than another job board.
