Why your engineering pipeline is full and still not converting

High applicant volume with low offer-accept rates is a process signal, not a sourcing one.

When an engineering role generates hundreds of applications and no hires, the pipeline is not the problem. Volume without conversion means the funnel is filtering on the wrong things, or losing finalists to elapsed time.

Two patterns account for most of it. The first is loop length: strong engineers hold multiple processes simultaneously, and a five-stage loop spread over four weeks loses to a three-stage loop that closes in eight days. The second is unclear seniority calibration — a role written for a senior engineer but interviewed to a staff bar produces rejections that look like a supply problem.

There is also a compensation-transparency effect. Candidates increasingly screen out roles without posted ranges, so an unposted band silently removes part of your market before you see a single resume.

Fix the loop before you widen the funnel. Compress stages, publish the range, calibrate the bar with the hiring panel in advance, and give a decision within days rather than weeks. Sourcing improvements applied to a broken loop just produce more rejections.
